Execution Gap
McKinney is a world-class advertising firm that takes risks to create products that make a lasting impression. McKinney’s 230 employees work in a collaborative environment that values creative, outside-the-box thinking. Management wanted a better system to understand their employees’ strengths and weaknesses in order to close the following gaps:
- Current performance evaluation system couldn’t be modified to evaluate their unique creative work culture.
- Employee reviews did not include peer reviews which would allow for a more complete performance picture increasing management’s ability to provide fair and objective evaluations.
- Lack of accountability and follow-through drove management to discontinue performance evaluations for 2 years.
SuccessFactors Solution
McKinney turned to SuccessFactors to be able to implement an evaluation system that was analytical enough to provide actionable information, yet malleable enough to adapt to McKinney’s existing culture. They selected a small business core solution that included Performance Management, Goals (including Goal Execution), Employee Central and 360 Degree Reviews.
- McKinney was able to modify the format, wording and content of measured skills to align with their creative culture.
- Evaluation system was modified to evaluate employees based upon McKinney-specific criteria: judgment, communication, impact, curiosity, innovation, courage, passion, honesty and selflessness
- Feedback from employees, peers and others was incorporated into 360 Degree Reviews to gain richer performance evaluations.
Business Results
McKinney implemented SuccessFactors solutions and realized the following business results:
- 90% of employees are using development goals and actively creating professional development plans with their managers.
- Participation in 360 reviews, self-evaluations and performance evaluations has exceeded 95% providing managers with a clearer picture of employee performance.
- Due to the ease of updating and modifying evaluation criteria, McKinney is able to keep up with the fast pace of the industry.
